Labor Market Trends in Retail 2026

Labor Market Trends in Retail 2026
We are observing that the Russian retail market is undergoing a significant transformation. Not only are business models changing, but so are the expectations placed on employees.

Below is our view of the key trends for 2026, presented in a clear and practical format.

Market under pressure: businesses need strong teams

After growth in 2023–2024, the industry has faced more challenging conditions. In 2025, retailers found it noticeably harder to generate profit, and in 2026 the situation remains tense. Companies are being forced to:
  • reduce costs
  • improve operational efficiency
  • take a more cautious approach to hiring

As a result, executives with crisis-management experience, process optimization specialists, and strong financial managers are in particularly high demand. The cost of a hiring mistake has increased significantly.

E-commerce is growing, while offline retail is redefining its role

Marketplaces continue to strengthen their position, directly impacting the labor market. Some traditional retail stores are closing, and employment structures are shifting.

We are seeing the following trends:
  • declining demand for frontline retail staff in traditional stores
  • growing demand for e-commerce professionals
  • increasing need for logistics and last-mile delivery specialists

At the same time, offline retail is not disappearing — it is transforming. Stores are becoming service and customer engagement points. This is changing workforce requirements:
  • strong customer communication and service skills are essential
  • understanding of omnichannel sales (online + offline) is required
  • employees who can create customer experience, not just sell, are highly valued

Automation and AI: shifting employment structure

Routine tasks are gradually being automated: pricing operations, inventory management, and parts of warehouse processes. At the same time, demand is growing for technology implementation specialists, data analysts, and digitally skilled employees. Many companies are also investing in upskilling programs, recognizing that workforce development is essential for growth.

New consumers — new business requirements

Consumers have become more rational and price-sensitive, which is also influencing workforce needs.

Key shifts include:
  • growth of discount retail formats
  • expansion of private labels (PL)
  • increasing demand for ready-to-eat food products

For employers, this translates into higher demand for category managers, pricing specialists, and food industry experts (including prepared food segments).

Retail media: new opportunities and new roles

Retailers are increasingly monetizing advertising within their own ecosystems. This is a fast-growing area requiring new competencies. Demand is rising for digital marketers, retail media specialists, and traffic monetization managers. In effect, retail is becoming a media platform as well.

AI and neuro search: emerging skills in the labor market

Artificial intelligence is transforming not only operational processes but also marketing. An increasing number of users are searching for products via neural networks and chatbots. As a result, demand is growing for AI tool specialists, content strategists, and experts in new digital promotion formats. This is already one of the areas experiencing talent shortages.

Changing retail formats = changing employment patterns

The market is shifting away from large-scale retail formats toward convenience stores, pickup points, and more flexible employment models. Work is becoming closer to residential areas, and the share of shift-based and part-time schedules is increasing.

Competition for talent is intensifying

Despite overall market pressure, competition for qualified professionals continues to grow. Large companies are investing in employer branding, expanding training programs, and offering career development opportunities. Smaller players are finding it increasingly difficult to retain staff, accelerating market consolidation.

Retail in 2026 is no longer just about sales. It is about speed of change, technology, and people. In our view, the winners will be companies that quickly adapt their teams, continuously develop employee skills, and successfully balance efficiency with flexibility. Human capital is becoming the key success factor in retail today.
